“A bad dress rehearsal foretells a great performance.”

This theatrical superstition is a great comfort to those who botch lines, drop lines, break props, or miss entrance cues before performing in front of an audience. Rehearsals are for practice, to fix what could go wrong so that the performance before a critical audience is perfect.

In contrast, there are no “rehearsals” in the classroom, yet the language of teacher evaluation standards repeatedly uses the word “perform” and “performance”.  There are teacher performance standards, and there are student performance measurements.

Perhaps the most authentic way to describe what happens in any classroom is that each lesson is a dress rehearsal. A teacher can plan the elements of a lesson, ( objective, resources/materials, directions, and assessment), and those scripted elements can look good on paper. A teacher can design a lesson for for a particular audience,  but what can happen in the classroom is a guess. Sometimes, a lesson plan fails; a teacher has a bad dress rehearsalEven if that lesson plan is repeated over the course of a day, there was a first audience of students that was engaged in that dress rehearsal of a lesson.

What teachers do is practice teaching, and practice is another word repeated in teacher evaluation. There are, however,  two meanings of the word practice, each depending on its syntactical use. When the word practice is used as a noun, as in the “practice of teaching”, then the word means:

  • the actual application or use of an idea, belief, or method as opposed to theories about such application or use.

When the word practice is used as a verb, it means:

  • to do something again and again in order to become better at it
  • to do (something) regularly or constantly as an ordinary part of your life

The language of teacher evaluation focuses on the word practice as a noun. There is limited use of the word practice as a verb except as an expectation. A teacher is expected to have practiced, or rehearsed, teaching strategies with a group of students. For this reason, teachers try to schedule a “no-fail” lesson plan for a formal observation, perhaps a lesson that has been practiced successfully in previous classes. This small advantage means that an evaluator will see a lesson with all the bells and whistles, a kind of performance.

But what about the “drop-in” evaluation? What kind of teaching practice will an evaluator see in the raw rehearsal environment of the classroom? What happens when a lesson goes horribly wrong, and an evaluator is in the room?

At a session offered by the Council of English Leadership at the National Council of Teachers of English Conference held last month in Boston, Massachusetts, nationally recognized teacher of the year Sarah Brown Wessling openly admitted to lesson failure. Wessling, a English/Language Arts teacher in Johnston, Iowa, was being filmed by The Teaching Channel when the lesson she designed went wrong, a true bad dress rehearsal taking place in real time in front of the cameras.

“I knew they (Teaching Channel) would want this footage,” she admitted laughing to crowded room of teachers, “Oh, I knew they would want this failure!”

The videos that resulted from her failure are some of the most popular on The Teaching Channel website. There are uncut versions plus the final production video (16 mins) that records how she quickly reconfigures the lesson for a different class. The transcript from the video is included on the website. 

Wessling’s voice-over begins:

For a teacher, some days you win, some days you lose.  My third hour tenth-grade English class came completely unhinged, and I had five minutes in which to repurpose it for fourth hour.

She readily admits that even the most veteran teachers experience problems:

No matter how accomplished you are or how effective you are as a teacher, I think these days are going to happen, so when they do, you have to make adjustments.

In her narration, she noted that, “By the time we get to this point, I’ve been in front of the class almost the whole class period, and that was not my intention.”

The video shows her trying to re-engage students in her planned activity. She considers:

Then there was this moment where I realized that I had completely misfired because one of my students did start to read when I asked them to, and she read the first paragraph, and she raised her hand and she said, “I don’t know what any of these words mean.”

Wessling’s final analysis of the lesson’s failure is her admission that:

I opted to try to meet the standards, make sure that the common assessment that I share with the rest of my department meets the criteria of what we had talked about earlier in this year.  In thinking about the adults, I compromised the needs of the kids.

The power of this video is that while this nationally recognized teacher’s bad dress rehearsal informed her practice, it is her training in classrooms that allowed her to redesign the lesson on the fly. Wessling’s second attempt, five minutes after the first class left, is much smoother, as she admits:

We have to be careful with our expectations and realize that we can still teach to these heightened expectations, but it’s going to have to come at a pace that makes sense to the kids who are in front of us.

So how would an evaluator who dropped in on Wessling’s first attempt rate her as a teacher? Would there be a consideration of this first lesson as a “dress rehearsal”?More important, what is the possibility that an evaluator could have stayed to watch the redesign of the lesson to see how her repeated and authentic training in the classroom, her practice, helped her with her teaching practice, her application of teaching methods? Wessling’s first attempt would not meet the criteria in the higher ratings (proficient, exemplary) of many teacher evaluation programs, but her training allowed her to address the needs of the students in subsequent efforts.

The video captures Wessling and her students a rehearsal of learning, which is what happens in every classroom everyday, to nationally ranked teachers, to veterans, and  to novices. Teachers and their students are always rehearsing. Evaluators must consider that the language of teacher evaluation should not be misconstrued. 

There is no performance in the classroom, and even a bad dress rehearsal can still be a great lesson.

Dear Nicholas Kristof:

Not you too? I have always looked to you as the defender of just causes; a voice of reason in times of crisis. I agreed with your passionate opening in your New York Times column Students Over Unions, September 12, 2012, noting the role of poverty as a factor in “the most important civil rights battleground” and that “the most crucial struggle against poverty is the one fought in schools.”

In adding your opinion to the Chicago teacher’s strike, you considered that today’s inner-city urban schools, “echo the ‘separate but equal’ system of the early 1950s. In the Chicago Public Schools where teachers are now on strike, 86 percent of children are black or Hispanic, and 87 percent come from low-income families.”
In this opinion piece, you also made the good points that I look for in your columns:
  • The single most important step we could take has nothing to do with unions and everything to do with providing early-childhood education to at-risk kids.
  • Teachers need to be much better paid to attract the best college graduates to the nation’s worst schools.
However, you lost me at, “How does one figure out who is a weak teacher?”
Your solution is to have schools look at value added measurements (VAM) using test data. You suggest that researchers are improving the use of VAM and that, “with three years of data, it’s usually possible to tell which teachers are failing.”
Really?
Before you put your faith in VAM, you might have perused, John Ewing’s article “Mathematical Intimidation: Driven by the Data” in the publication Notices of the American Mathematic Society.  Ewing’s thesis in the article addresses a common misuse of mathematics that “is simpler, more pervasive, and (alas) more insidious: mathematics employed as a rhetorical weapon—an intellectual credential to convince the public that an idea or a process is ‘objective’ and hence better than other competing ideas or processes.”
As the president of the organization”Math for America”, Ewing disputes the use of tests to evaluate teachers, schools, or programs, and he short lists four of the most important problems:

1. Influences. Test scores are affected by many factors, including the incoming levels of achievement, the influence of previous teachers, the attitudes of peers, and parental support. One cannot immediately separate the influence of a particular teacher or program among all those variables.

2. Polls. Like polls, tests are only samples. They cover only a small selection of material from a larger domain. A student’s score is meant to represent how much has been learned on all material, but tests (like polls) can be misleading.

3. Intangibles. Tests (especially multiple-choice tests) measure the learning of facts and procedures rather than the many other goals of teaching. Attitude, engagement, and the ability to learn further on one’s own are difficult to measure with tests. In some cases, these “intangible” goals may be more important than those measured by tests.

4. Inflation. Test scores can be increased without increasing student learning. This assertion has been convincingly demonstrated, but it is widely ignored by many in the education establishment. In fact, the assertion should not be surprising. Every teacher knows that providing strategies for test-taking can improve student performance and that narrowing the curriculum to conform precisely to the test (“teaching to the test”) can have an even greater effect. The evidence shows that these effects can be substantial: One can dramatically increase test scores while at the same time actually decreasing student learning. “Test scores” are not the same as “student achievement”.

In pointing out the flaws of VAM in testing, Ewing concludes:

“Of course we should hold teachers accountable, but this does not mean we have to pretend that mathematical models can do something they cannot. Of course we should rid our schools of incompetent teachers, but value-added models are an exceedingly blunt tool for this purpose. In any case, we ought to expect more from our teachers than what value-added attempts to measure.”

Ultimately, Ewing determines the tool, the data from a single metric, used to measure teacher performance is fundamentally flawed. I ask you to consider what other profession evaluates on a single metric?

Evaluate performers in any other profession and note the number of metrics used to determine success. Athletes have pre-season games, games, playoffs all of which give important data to determine improvement over time. Multiple industries release profit statements quarterly while parsing through the tremendous amount of targeted consumer data now available. Lawyers, doctors, and other professions are ranked not by single cases, but by professional performance accrued case by case. Government agencies use multiple measurements to determine progress in various sectors (employment, demographics, investments,etc) and provide monthly reports to determine progress; even the presidential race has a primary before the election. Yet there are those who would want teachers to be evaluated using the metric of a single test, taken one day out of one school year.

The single metric test is given state by state to measure growth in skills and subject area content in reading, writing, math and science. Elementary school teachers and teachers at the high school in these subject areas receive the most scrutiny. Many state standardized tests are given at specific grade levels. In other words, in my state of Connecticut, teachers in 5th, 8th or 10th grade who teach one of the “core” classes carry a different evaluation burden; their test results are widely publicized as the school ranking against other schools. Elective teachers (art, PE, music, foreign language) or “off-year testing” teachers do not receive the same level of examination by the public.

However, I do not advocate increasing tests at every grade level or in every subject in order to even the playing field. You write that the reliance on tests and VAM “are stirring skepticism and anger among teachers” because the evaluation system is being created by those who do not have authentic or extensive classroom experience. Instead, the evaluation system is being handed over in large part to the testing industry, and that testing industry lives in an incestuous relationship with publishing and educational “support” developers. The testing industry proclaims a school system’s success by evaluating data from a test, but within that same industry are multiple businesses that profit from a a school system’s need to purchase programs and materials they promote as necessary to pass the standardized test. “Failing the standardized tests? You need our reading/writing/math/science program!”

Before you hop onto the bandwagon with those advocating a one-test metric, consider how this opinion piece “Students over Unions” differs in both research and sentiment from your columns that bring national attention to the poor and the disenfranchised. So different was the tone of this piece as to have a caught the attention of several other writers who called you out specifically: Sarah Jaffe from Truth Out Five So-Called Libreral Pundits that are Attacking Teachers; and Education Week contributor Larry Ferrlazzo on his blog “When Bad Ideas Happen to Good Columnists” to name two.Valerie Strauss from the Washington Post in Why Rahm Emanuel and The New York Times are Wrong about Teacher Evaluation  also found and incorporated the Ewing argument in explaining the lack of union support from your paper. You even got into a Twitter-tiff with education advocate Diane Ravitch http://Twitter.com/DianeRavitch

Ultimately, I am confident that you would not want one column, specifically this one column, to be used to define you for an entire year.  You would not want one metric to measure your success as writer for the New York Times. You would not want one single opinion piece be used as measurement in order to evaluate your annual performance.

Well, neither do teachers.

Most stakeholders only have the experience of one point of view…from the student desk.

This coming week (May 7-11, 2012) is Teacher Appreciation Week. There will be the customary newspaper coverage of favorite teacher stories,  the hashtag #thankateacher will trend on Twitter, and celebrities will post videos thanking teachers as the most important influences in their lives. These are all wonderful and appropriate tributes to the profession that prepares our nation’s youth to become productive citizens.

But for the other 51 weeks of the year, the teaching profession is struggling under serious criticism. According to the National Education Association (NEA) website:

  • There are 3,232,813 teachers in K-12 public schools, and about 16 percent of these positions become vacant each year.
  • Forty-five percent of new teachers abandon the profession in their first five years.
  • More teachers believe collaborating with colleagues is essential to their work, but many districts still don’t provide time for teachers to learn, share and collaborate.
  • Teachers’ salaries still lag behind those for other occupations requiring a college degree, and the pay gap is growing larger.

The teaching profession dedicated to educating the nation has done a terrible job at self-promotion. Teachers today have failed to educate the public about the value of this great vocation in the same manner that they failed to teach the value of teaching to previous generations, most notably the parents and grandparents of students in schools today.  The result is that the very public that teachers need to enlist in support of the teaching profession is not confident in meeting the criticisms being leveled at educators today.

There is increasing negative political attention turned on the teaching profession. For example, in-between statements of  support for teachers, New Jersey Governor Chris Christie was quoted as saying, “They [teachers] only work 180 days,” voicing the popular perception that teachers work only part time.
Of course, there is evidence that counter his claims that teachers do not work that hard; the Wall Street Journal listed a series of facts about the teaching profession in the June 2011 article, Number of the Week: U.S. Teachers’ Hours Among World’s Longest:
  • U.S. educators work 1,097 hours teaching in the classroom, the most of any industrialized nation measured by the Organization for Economic Cooperation and Development.
  • American teachers work 1,913 hours a year, just shy of the U.S. average of 1,932 per year.
  • U.S. teachers are slightly more likely to work at home than private-sector workers, the U.S. Labor Department found. They aren’t paid to work weekends but are as likely to do so as private-sector employees — including those scheduled to work Saturdays and Sundays.
In my own state of Connecticut, during the February 2012 State of the State speech, Governor Dannel Malloy made a commitment to educational reform in one breath, and then slammed teachers and the practice of tenure in the next breath saying, “Basically the only thing you [teachers] have to do is show up for four years. Do that, and tenure is yours.” Not surprisingly, his educational  legislation promoting teacher evaluation reform is currently being met with serious resistance by the Connecticut State Teacher’s Union. Politics is polarizing the profession.
This negative attention is dangerous if schools are interested in attracting quality candidates to the teaching  profession. In his opinion piece in the 5/6/12 NYTimes “Teaching Me About Teaching” Charles M. Blow sounded this alarm pointing out,  “A big part of the problem is that teachers have been so maligned in the national debate that it’s hard to attract our best and brightest to see it as a viable and rewarding career choice, even if they have a high aptitude and natural gift for it.” His editorial was accompanied by statistics of the top tier college graduates who will not choose teaching for economic and social reasons; only 37% of responders believed a career in teaching is considered successful.
The irony is that for years teachers have not been effective advocates for their work. Teachers have demonstrated but not taught their students the rigors of teaching; the assumption is that the experience of being a student speaks for the entire profession. Certainly, all occupations have practitioners that can make work look easy to an uninformed public. Any product- a building, a meal, a vaccine, a championship trophy -cannot fully inform the public of the individual or collaborative preparation to make that product a reality. In addition, all work requires some level of training. Teachers study about their craft first at college and later implement these lessons in classrooms. However, the classroom is crucible, a brutal training ground that disputes the notion that “anyone can teach”  as almost half the nation’s new teachers vote for the profession with their feet, leaving within the first five years.

Being a student is only 1/2 of the educational relationship; teachers need to teach the significance of their role


For decades, K-12 teachers have collectively prepared students for careers in the sciences, in mathematics, in the arts, in the humanities, and in the industrial arts. Yet, in preparing students for careers beyond the classroom, there has been no direct instruction on the methodology on the craft of instruction for student learning. Consider how little students today understand about how much time and cognitive effort a teacher has to expend for each lesson plan. Day after day, period after period, students participate in an academic enterprise without acknowledging the multiple components that teachers have included in its construction: IEPs, multiple/emotional  intelligence strategies, Bloom’s levels of understanding, technology, curriculum content, available resources and facility limitations to name a few.
Teaching is challenging work, and in their commitment to provide the nation with all manner of numeracy and literacy skills, teachers have failed to express and assess student understanding of teaching. Students at all grade levels in public or private schools today have little understanding of the increasing demands of the teaching profession which now include incorporating Common Core State Standards, integrating technology for 21st Century Skills, and increasing scrutiny in newly designed evaluations. Ultimately, teachers have failed to communicate the significance of their contributions to a productive society that will result in recruiting the best and the brightest to the profession.
The public’s understanding of education often comes as a “recipient in the desk “point of view, not from the perspective of the teacher charged with engaging and educating every student. Unless the public is persuaded that teachers are critical for our democratic society, the profession will continue to suffer economically and socially. After basking in the attention from stories of the positive influence they have had on on the lives of individual students during Teacher Appreciation Week, teachers need to integrate one more lesson to their repertoire. How ironic that teachers must teach the significance of teaching.
